Introduction to Advantest

Advantest is a global business with over 4000 people working across their many sites. In Europe they have sites across Germany, France and Italy, and their head office is based in Tokyo, Japan. Advantest produces Memory, SoC and RF test systems.

Advantest has experienced excellent growth and are thriving in the semiconductor market. They have grown considerably in the automotive sector within this market. Historically they have always been able to recruit directly using their internal team and advertisments on social media and careers websites. They have a fantastic reputation in the industry and have excellent employee satisfaction feedback figures, being one of the best companies to work for in the sector. They are seen as a leading employer locally and are a very attractive prospect to technical people.

Why did they
need Delve?

As Advantest has grown, it has become more difficult to find skilled and experienced people to join their teams: they have previously focused on graduates and training people for internal promotions. They have seen a decline in the number of applicants for their positions so they wanted to reach out further into the market in order to support their growth with much needed experience.

When Delve first started working with Advantest in 2019, they had a number of positions where they wanted to bring experienced people from the semiconductor and other transferable markets. The challenge was to proactively approach people on a local and international basis who would not only be able to bring the required skills but also had the right attitude.

Our solution
We met with the Advantest hiring managers in Munich in order to understand the company, environment and challenge. We then put in place a multi-position search campaign which focused on finding targeted candidates for key positions in the business. The first of these were as follows:
  • Service Manager
  • Applications Engineers
  • Product Managers
For each of the roles we devised a candidate search campaign including where to search and what profiles could fit. We also worked with Advantest on the approach strategy to ensure that the candidate experience was positive and the opportunities with Advantest were sold to the candidates in a clear and positive way.

Knowing our clients

Our search campaign focused on identifying and approaching passive candidates, candidates who are open to opportunities but not actively applying to jobs, with relevant technical skills and experience working with similar or transferable technology.

Initially we mapped the local, national and international markets where we identified potential candidates. This allowed us to proactively engage the candidates via direct approach, social media and referrals in order to engange as many candidates as possible.

Identifying the candidate

We interviewed and shortlisted candidates that met the agreed criteria and presented them to the hiring managers along with a detailed cover sheet outlining our interview findings including why they fit, potential concerns and salary requirements.

We fully discussed each candidate with regards to their motivations and aspirations to make sure the fit was right and that they were moving for the right reasons. This approach proactively prevents situations such as rejected offers and counteroffers.

We then worked closely with the hiring managers to review the profiles and generate a shortlist. From here we consulted on interview strategy, feedback, and offer process in order to make sure all stages were successful, and all parties were communicated with and happy. This led to a 100% success rate on offers with no rejections or counteroffers taken.

Results and ongoing success

Using our search solution we were able to provide suitable candidates for the roles within the agreed time period. Up to now we have successfully placed candidates both from the local area and relocating from other areas of Germany and wider Europe.

Using our search solution, we have been able to successfully complete on over 90% of positions with the remaining either cancelled or filled internally.
